Mindful leadership in organisational research: a systematic review of emerging constructs and measurement approaches (1994–2024)

Sumit Saluja

Abstract:

Leadership research is undergoing a marked shift toward psychologically grounded frameworks that address the volatility, uncertainty, complexity, and ambiguity of contemporary organisational life. Among these, mindful leadership has emerged as an integrative construct combining present-moment attention, self-regulatory awareness, and authentic engagement. This paper presents a systematic review of the mindful leadership literature published between 1994 and 2024, synthesising foundational conceptualisations of mindfulness, the emergence of mindful leadership as a distinct construct, its relationship with emotional intelligence and emotional regulation flexibility, and its documented associations with organisational outcomes such as performance, innovation, employee well-being, and retention. A structured narrative synthesis of twenty-eight peer-reviewed articles, books, and reports was conducted, drawn from psychology, management, and organisational behaviour sources. Three thematic clusters were identified: (1) the theoretical foundations of mindfulness and its translation into leadership practice; (2) emotional regulation flexibility as a proximal mechanism linking mindful awareness to adaptive behaviour; and (3) the empirical pathways connecting mindful leadership to organisational effectiveness, including relational quality, psychological need fulfilment, and workplace spirituality. The review identifies a persistent gap in empirical research examining these constructs jointly, particularly within technology-intensive and Indian organisational contexts, and in virtual or hybrid work settings. The findings offer a consolidated theoretical basis for future empirical work and highlight measurement, sectoral, and cross-cultural gaps that warrant systematic investigation. Implications for leadership development, human resource strategy, and future research directions are discussed.
